What to Look for in a CEO

Track record of value creation. The most important indicator of a CEO’s likely performance is their track record in comparable roles. A CEO who has taken a business of similar size, in a similar sector, through a similar strategic challenge — and delivered measurable results — provides strong evidence of what they can do for your business. References, not just from formal referees but from Board members, investors and direct reports at previous businesses, are an essential part of any CEO selection process.

Strategic clarity and commercial credibility. The CEO must be able to develop and articulate a credible strategic vision for the business — one that is grounded in commercial reality, that the management team can execute, and that investors and the Board can get behind. Strategic thinking that is disconnected from financial and operational reality is one of the most common CEO failure modes.

Financial literacy. A CEO does not need to be a financial expert, but must be financially literate enough to engage with the CFO and Board on financial performance, understand the key drivers of value in the business, and make sound capital allocation decisions. In PE-backed and listed businesses, financial literacy is non-negotiable — the CEO is directly involved in financial reporting, covenant management and investor communications.

Leadership and people capability. Building and retaining a high-performing management team is one of the CEO’s most critical responsibilities. The best CEOs attract strong talent, develop it and create an environment where it stays. CEOs who are technically strong but struggle to build teams around them consistently underperform. References specifically focused on how the candidate builds and develops their management teams are essential in any CEO assessment.

Cultural fit and Board chemistry. The CEO must work effectively with the Chair and Board — maintaining appropriate transparency, seeking input constructively and managing disagreement professionally. How long does a CEO search take?

For candidates from FD Capital’s active network, initial shortlists are typically delivered within three to seven working days. A full retained search — including proactive market mapping and approach of candidates not actively looking — typically takes four to eight weeks from mandate to shortlist. The interview and selection process, reference checks and offer negotiation typically add a further four to eight weeks, giving a total timeline of two to four months from mandate to accepted offer for most permanent CEO searches. Interim CEO placements can move significantly faster — often one to two weeks from brief to start date.

Should we use a retained or contingency CEO recruiter?

For CEO-level appointments, retained search is strongly recommended. A contingency recruiter — who is only paid on placement — has a financial incentive to move quickly to a placement rather than to conduct a thorough, broad search. A retained search gives the recruiter the commitment and resource to conduct proper market mapping, approach passive candidates discreetly, and run a structured assessment process that gives the client confidence in the final appointment. What is the difference between a CEO and MD?

In the UK, the titles CEO (Chief Executive Officer) and Managing Director (MD) are often used interchangeably, particularly in privately owned businesses. In listed companies and larger organisations, CEO is the more common title and typically implies a broader remit including Board-level accountability and investor relations. MD is more common in subsidiaries of larger groups, owner-managed businesses and professional services firms. The functional responsibilities — strategic leadership, management team oversight, P&L accountability — are typically the same regardless of title.
